Description

Abstract
"本計畫的目的在探討,員工在組織中的不同雇用身分,以及所屬之工作群體中, 不同雇用身分員工的比例結構,對於個人或群體重要地位特徵(salient status characteristics)的影響。同時,透過比較個人與群體的重要地位特徵組合(status characteristics profile),建構關於地位不一致變項的衡量。 本計畫擬以兩年的時間完成以下項目:(1)分別以 Q方法與一般問卷調查法,建構 個人與群體的重要地位特徵組合;(2)建構並且以層級線性模式(hierarchical linear modeling;HLM)驗證重要地位特徵組合(個人、群體層次)與工作相關態度的因果關係; (3)動態比較群體中,不同雇用身分員工比例的變化,對於個人與群體重要地位特徵組 合的影響;(4)採取不同於問卷調查法,透過比較個人與群體重要地位特徵組合的方 式,衡量地位不一致之研究變項,作為研判群體地位公平性的指標。 在研究對象部份,將以台灣港務公司為標的,該公司目前正在推動一系列組織人 事變革,預期在雇用身分之人口比例方面,將會有很大的變化,透過貼近事件的觀察 研究,可以驗證異質化群體及地位理論的觀點,也可以對該公司的變革實務,提出具 體的建議。""The purpose of this work is to unfold the effect of employment status diversity may have on individual and group level salient status characteristics. Meanwhile, through comparing the individual’s salient status characteristics profile and group salient status characteristics profile, this work will try to introduce a new approach to measure status inconsistency concept. This project plans to conduct the following activities in two years: (1) By using Q sort and Questionnaire survey method to construct salient status characteristics profile for both individual and group level, (2) Establishing the causal model of salient status characteristics profile and work related attitude, and verifying this model by hierarchical linear modeling method, (3) Exploring the effect of employment status heterogeneity on salient status characteristics profile, (4)Introducing a new approach to contribute to the measurement of status inconsistency concept, a well-measured status inconsistency concept may become a index of group status equity. Taiwan International Port Corporation (TIPC) is invitated to join this project. TIPC has had their corporatization and is planning to introduce a serial HRM improving activities. As the improving activities evolved, the demographic structure will change, and this will provide a good opportunity to conduct group heterogeneity and status related topic study."
