Abstract:
As information gatekeepers, journalists’ human capital is highly valuable to the media and society. This paper is an attempt to examine the relationship between team human capital and team performance. It also explores the interaction of relational capital (team cooperation and conflict) within a work team. This research adopts the survey method and sends out 600 questionnaires to 9 media companies throughout Taiwan targeting three journalist reporting teams. There are 492 valid questionnaires out of 44 teams. Hierarchical Linear Model is used to analyze the mediation and moderation effect of team cooperation-conflict relations between human capital and job performance. Our results are: human capital is positively correlated to individual performance of journalists; team-cooperation mediates the relationship between human capital and individual performance of journalists; team-conflict positively moderates the relationship between human capital and individual performance of journalists. Eventually, this study examines the process through which team relational capital turns human capital to performance and provides practical suggestions for media managers.
